The central question
As established global capability centres expanded in India, competition for experienced technology professionals intensified. The case explores a different choice: invest in a capability pipeline through training, mentoring, specialised skills and progressive project exposure.
The decision
The immediate option was to hire experienced engineers from the market. The alternative was to develop talent internally. Lateral hiring could create faster capacity, while building capability required patience and a sustained investment in learning.
What building capability required
A structured approach combined technology adaptability, niche technical skills, training and mentoring, and exposure to real customer and delivery environments. The objective was not simply to create an entry-level workforce, but to develop people who could progressively take on independent responsibility.
What accumulated over time
As teams gained experience, they accumulated domain knowledge, customer context, project experience and institutional knowledge. Those assets can support delivery continuity and organisational resilience, although they take time to develop and retain.
The leadership question
The original question—“How do we hire the engineers we need today?”—became “What capabilities will our business need three years from now, and how do we build them?” Talent strategy is therefore closely connected to business strategy.
Board-level oversight
What would a board ask?
- Are we building the skills the organisation will need tomorrow?
- How dependent are we on lateral hiring?
- What happens when experienced talent leaves?
- Does our people strategy support our growth strategy?
- Are we building resilience—or simply filling vacancies?
From execution to oversight
The operational decision becomes a governance question when viewed over a longer horizon: is the organisation deliberately building the capability and resilience required for its future?
Engineer: What problem must we solve today?
Business leader: What capability or decision will support sustainable performance?
Board: Is the organisation building the capability, resilience and discipline it needs for the future?
